A detailed systematic reconstruction of Antonovskys Salutogenic Model of Health will generate an analytical conception, to recognize the problems in organizations of public health systems. Moreover the theory produces a lot of ideas for salutogenic micro-politics. Not repairing, not preventive but to act promoting health, is the strategy of the salutogenic model: to develop and to encourage staff member, team and organization holistically. -- If Antonovskys theoretical starting points were systematically traced, a model will be found, that features a lot of practical benefit for a new human resource management. Therefore Antonovskys theory will be carefully examined. Discussed are: the consequences of change of salutogenic paradigm shift, the logic of the "Sense of Coherence" (SoC), the differentiation of the dimensions of SoC (comprehensibility, manageability, meaningfulness), coping strategies of strong and weak SoC, the dangerousness of the rigid SoC, the progressive and regressive momentums of SoC-types. -- Examples show the benefit of salutogenic integration for teams in public health organizations. On the basis of the systematic reconstruction of Antonovskys theory empirical researches and innovative projects will be possible to create work and profession in a salutogenic way. -- Keywords -- Antonovsky, Salutogenic Model, Sense of Coherence, strong, weak, rigid, SoC, Empowerment, workplace health promotion, micro-politics, holistic, concept of health, strengthen of identity, organizations of public, health systems -- -- Eine genaue, systematische Rekonstruktion von Antonovskys Theorie der Salutogenese liefert eine analytische Begrifflichkeit, um den Problemen in Organisationen des Gesundheitswesens auf die Spur zu kommen. Zudem liefert sie Ideen für eine salutogene Mikropolitik. Nicht reparativ, nicht präventiv sondern gesundheitsfördernd vorzugehen, ist die Strategie der Salutogenese: Mitarbeiter, Team und Organisation ganzheitlich zu fördern und zu stärken. -- Werden Antonovskys theoretische Ansatzpunkte systematisch verfolgt, entsteht ein Modell, das einen hohen Praxisnutzen für ein neues Personalmanagement in Organisationen des Gesundheitswesens hat. Dazu wird die Theorie grundlegend unter die Lupe genommen. Diskutiert werden: Konsequenzen des salutogenen Paradigmenwechsels, die Logik des "Sense of Coherence" (SoC), die Differenzierung der Dimensionen des SoC (Verstehbarkeit, Handhabbarkeit, Bedeutsamkeit), Bewältigungsstrategien des starken und schwachen SoC, die Gefährlichkeit des rigiden SOC, die progressiven und regressiven Eigendynamiken der SoC-Typen. -- Angedeutet wird anhand von Beispielen der Nutzen salutogener Integration für Teams der Pflege.
